Executive search fees in Indonesia are typically structured as a percentage of the placed candidate's first-year total gross compensation. 

The standard top tier service range is 25% to 35%, depending on role seniority, search complexity, and the engagement model used.

How the Fee Structure Works

Most executive search firms in Indonesia use one of two fee models.

1. Retained search

Retained search requires an upfront engagement fee. The total fee is agreed at the start of the engagement. The firm commits exclusively to the mandate regardless of outcome.

2. Contingency search

Contingency search charges a fee only upon successful placement. No hire, no fee. The percentage is typically similar to retained but carries no financial commitment until a candidate is placed.

Neither model is universally more expensive. The difference is in when and how payment is structured, not the ultimate cost of a successful placement.

What the Fee Covers

An executive search fee is not a placement fee. It covers the full cost of a structured, research-led process: market mapping, direct candidate outreach, assessment, reference verification, offer management, and post-placement support.

For roles where a mis-hire would cost the organization significantly, the search fee represents a small fraction of the total risk. SHRM estimates that replacing a failed senior hire costs up to 200% of annual compensation. A search fee of 25% of first-year compensation is a fraction of that exposure.

What Affects the Fee in Indonesia

Several factors influence where a search falls within the standard range.

1. Role seniority

Board and C-suite searches typically sit at the higher end of the range. Director and VP-level searches may sit lower, depending on the firm.

2. Search complexity

Roles requiring rare combinations of industry expertise, regulatory credentials, or cross-border experience take more research time and typically carry higher fees.

3. Market conditions

In sectors with very tight talent pools, such as regulated financial services or senior technology leadership in Indonesia, the search investment reflects the depth of work required to surface the right candidates.
